Reimagining Music Programs: Faculty-Driven Change in Music Education

Background and Aim:Higher education in the United States is navigating an increasingly complex political and social climate. Institutions face declining state and federal funding alongside new anti-DEI legislation with significant compliance risks. At the same time, the societal esteem once attached to a college degree has declined. In this context, departments must be proactive rather than reactive. As Chair of a Music Department in the Northwest, I invite faculty and staff to serve as thought partners to envision dynamic, resilient music programs capable of thriving despite reduced resources and curricular constraints.Method and Purpose:This action research project is grounded in my experiences of stepping into the role of Acting Chair mid-fall during a period of departmental turmoil. The Music Department has faced a recent reduction in full-time faculty, persistent overloads, and declining morale following challenges that affected students, staff, and faculty alike.At the same time, new initiatives (a redesigned BA program and a Music Production Certificate) have shown strong growth, reflecting both industry needs and student interest. These departmental challenges have all occurred during this period of uncertainty and change in higher education. To stabilize the department, I established and continue to support a faculty-led workload committee that addresses overloads, teaching capacity, curricular budget items, and policy refinement. Through this research, I document efforts to restore a sense of community, while the workload committee maintains records of its recommendations. I regularly engage administrators throughout the process to ensure our progress is supported and valued.Results and Conclusion:Change in higher education is challenging under any circumstances and especially within today’s volatile political and social climate. This project demonstrates the value of shared governance and collaboration in navigating such pressures.Within the Music Department, conversations about workload, curriculum, and limited teaching capacity have been more effective when led by the faculty-driven committee rather than imposed by me as chair of the department. By taking a supportive rather than directive role, I sought to reinforce trust in the process and affirm colleagues’ capacity to shape solutions.As a result, the department is beginning to rebuild community and shared purpose while addressing structural concerns affecting faculty well-being, course delivery, and program sustainability. These outcomes highlight transparent dialogue, faculty empowerment, and consistent administrative communication as essential strategies for building resilient programs in uncertain times.
